98% completion, no manual CV sift required
Where they started
Merger-driven surge

in graduate applicants for the Commercial stream, with no scalable process in place

Screening method Manual CV sifting, unable to scale with rising applicant volume
Candidate experience and fairness risk No consistent way to ensure fairness, objectivity or diversity across screening
The Challenge

Merger driving volume, without a scalable process

A merger-driven surge in graduate applicants, and no way to screen them fairly.

BNP Paribas Real Estate anticipated a significant increase in graduate applicants for its Commercial stream following a merger, and needed an assessment process that kept candidate experience strong, worked efficiently at scale, and eliminated manual CV screening, while remaining fair, objective and cost-efficient

Manual screening couldn't scale with rising volume. Without a structured, evidence-based approach, the organization risked slower decisions and a harder-to-defend, less consistent process for candidates.

What We Did

One evidence-based process, from aptitude to job fit

Aptitude testing, a behavioral questionnaire, and a smart Role Fit algorithm, in one flow.

Saville ran focus groups with current graduates and stakeholders to identify the behaviors that actually predict success in BNP Paribas Real Estate's Commercial stream, then built a screening process around them.

Candidates completed a Swift aptitude assessment, then a Work Strengths behavioral questionnaire, giving BNP Paribas Real Estate a consistent, evidence-based view of every candidate at volume.

A Role Fit app used a smart algorithm to calculate each candidate's job fit score, replacing manual CV sifting with a fast, consistent, fair filter, and every candidate received a meaningful feedback report regardless of outcome.

Identify what good looks like

Focus groups with current graduates and stakeholders pinpoint the behaviors that predict success in the Commercial stream

Screen consistently, at volume

An aptitude assessment and a behavioral questionnaire replace manual CV sifting with a consistent, evidence-based process

Score fit automatically

A Role Fit app calculates a job fit score for every candidate, and every candidate receives a feedback report

Role Fit app Candidate feedback
Where they got to
150 Hours

saved by eliminating manual CV sifting, about a month of work

Completion rates ↑ 92% aptitude, 98% behavioral questionnaire
Diversity outcome ↑ No adverse impact on gender or ethnicity; more women progressed than the prior cohort
Candidate quality ↑ Stronger candidates reaching video interview stage
Cost ↑ Savings equivalent to one month's salary
The Results

Faster, fairer screening, without losing candidate quality

BNP Paribas Real Estate now screens its Commercial stream graduates at volume, without the manual workload or the fairness risk.

The aptitude test achieved a 92% completion rate and the behavioral questionnaire 98%, and every candidate received a meaningful feedback report. More robust, predictive screening lifted candidate quality at the video interview stage.

The process showed no adverse impact on gender or ethnicity, with a higher proportion of women progressing to the Assessment Center than in the previous cohort. Eliminating manual CV sifting saved around 150 hours, about a month of work, with cost savings equivalent to a month's salary.
